Nursing Excellence – The UK Way

Now an ongoing hospital-wide process at the University of Kentucky/UK Children’s Hospital! CPC Consultant Susan Wood shares these excerpts from the January gathering, during which nurses and stakeholders confirmed the hospital’s Positive Core and Vision:

In 2004, Nursing Services discovered its Positive Core, using Appreciative Inquiry. Having selected 5 topics to study, we told each other stories about our best moments in patient care, what we love about our work and our colleagues, what excellence looks like, and what makes our work fun and enjoyable. Now we are engaging the entire hospital in discovering positive meaning through "The UK Way."  

Through planned osmosis, we are inviting colleagues in all disciplines to join us in a positive revolution so that UK Hospital/UK Children’s Hospital will be changed forevermore, building on our strengths and what we do well.

Inquiry leaders, Dr. Karen Stefaniak, RN, PhD (Associate Hospital Director/CNO, and Robert Wood Johnson Nurse Executive Fellow) and Craig Casada (Nurse Recruiter), in front of an "experience quilt" crafted by graduating nurses.  The hospital's "planned osmosis" process will lead to transformations in four key areas:  materials and equipment, customer service, Magnet awareness, and mentoring.

Here are some of the comments nurse participants have made about Nursing Excellence – The UK Way initiative:

  • This process helped me to rediscover the joy of nursing.
  • The strongest thing at UK is the teamwork.
  • We have a new understanding of one another.
  • It’s nice to "live outside my area" for a while.
  • The experience has been a big boost.
  • I may now be able to deal more effectively with negative people.
  • This needs to go on indefinitely.
  • Nursing Excellence – the UK Way stimulated me to come up with new ideas to brighten my patients' days.
  • Positive energy is better than negative – it's more fun to make it work.
  • So many changes!  Nursing is stepping forward in a positive way now – not just waiting.

Giving Back Through CPC

Villa St. Benedict is a complete continuing care retirement community in Lisle, Illinois run by the Benedictine Sisters of Sacred Heart Monastery, in collaboration with the Benedictine Health System headquartered in Duluth, Minnesota. Prior to 2004, Villa St. Benedict offered housing and assisted living services to approximately 30 residents. In the last year and a half they have grown dramatically to include 238 new spacious villa and apartment residences for independent living, a new state-of-the-art skilled nursing facility, and an expansion of the assisted living center.

Jim Ludema is providing pro bono support to the Benedictine Sisters and the staff, Board, and stakeholders of Villa St. Benedict to help them establish a vision and set of strategic priorities as a new leader in continuing care in the Chicagoland area. One of the exciting challenges of the project is to find creative ways to leverage the core values of the Benedictine tradition – a 1,000-year history of faithfulness to the Gospel and to core values of hospitality, stewardship, respect, and justice – to build an even more vital and value-congruent future that performs in an increasingly competitive health-care marketplace. Leadership Development: A New Frontier for CPC

According to a recent Linkage survey, leadership development ranks as the top OD priority in 2005 within organizations.  In keeping with what we know to be the pivotal role of leadership in organizing, members of the CPC team plan to join participants in the April 4 – 7 Appreciative Leadership Development Program in Taos!  What better way to build our organization and our team than by discovering, cultivating and amplifying our strengths?

Dear Suzanne:

Thanks for asking such a great question! Experience tells us that partnering with the local people who lead and work in an organization on a daily basis is the only way to ensure an appropriate application of AI to an organization or community’s unique needs, business challenges and cultures.

The Advisory Team goes by many names: Core Team, Steering Team, or Planning Team. This is a working advisory team, whose job is to ensure that the transformational project's goals are set and met, and that the process remains affirmative start to finish. Specifically, the team:

  • Identifies the focus for the initiative – the overarching theme for the Appreciative Inquiry, and the form of engagement that will be used to achieve the organization's goals.
  • Links all aspects of the process to strategic business issues.
  • Determines whom to involve (internal and external stakeholders), when, and how.  
  • Ensures timely, informative, practical and inspirational communication throughout the process.
  • Selects appropriate vehicles (technological, written, etc.) for sharing and cross-fertilization of "positive deviants" (best practices).
  • Manages logistics.
  • Provides resources and support throughout the process, to foster momentum and engagement in the process.

Generally, we seek a highly diverse team with representatives from all aspects of the business or organization. In an intact organization it will include senior leadership, human resources, operations, organization development, business development, corporate communications, and public affairs – or possibly even external stakeholders such as union leadership and/or community interest groups. In a community, the team will include representatives from all parts of the community: local government, businesses, civic organizations, ethnic or social groups, etc.  In all cases, we seek a demographic as well as functional mix, working hard to replicate the actual demographics of the system (gender, tenure, ethnicity, age, etc.).

Depending on the scope and timing of the initiative, the team might meet weekly or monthly. The British Airways steering team, for example, launched the project with a two-day meeting, then reconvened for a full day every month. Meeting locations varied so that team members could visit various business locations and interact with employees involved in the process.

What role should a consultant play with this team?  We in CPC:

  • Craft agendas and facilitate meetings, leaving team members free to contribute creatively and openly
  • Design, modify and continually refresh the Appreciative Inquiry process to ensure maximum strategic impact
  • Continually educate the team on Appreciative Inquiry principles and practices
  • Raise strategic questions related to large-scale transformation (e.g., What business outcomes need to be achieved in order to anchor the inquiry in the "business of the business?" Who are the most influential stakeholders?  What is the most appropriate way to engage them?  What are the most creative and appropriate approaches to communication?)
  • Import best practices from other companies and leading edge research, to elevate the effectiveness of the initiative
  • Connect Planning Team members with other organizations and resources, as appropriate
  • Ensure that a positive approach is maintained throughout the process

Throughout the process, in addition to facilitating the Advisory Team, consultants might provide additional support and expertise in such areas as:  leading AI Trainings, designing and facilitating AI Summits, and leading Appreciative Leadership workshops.
